Use a Rubric
Discussing what the committee is evaluating for, debating how they will recognize it, and then designing a rubric together is an excellent way to short circuit bias. Determining your criteria and how you’ll approach the evaluation is a good way to ensure greater equity in the evaluation process. Below is a generic sketch of a rubric for evaluating service of a full-time faculty member:

| Service to the Profession | Active in professional orgs, served as reviewer for peer-reviewed journal in each of 3 prior years | Served as reviewer on conference planning committees at least 2 of 3 prior years | Minimal engagement (e.g., attended conference) or not engaged in any service to professionals or community groups |
| Service to the University/ College/ Dept | Chaired major college committee in each of 3 prior years; served on university-wide committee in each of 3 prior years | Served on several college and university committees in prior 3 years; served on one university-wide committee in prior 3 years | Served on fewer than 3 college-level committees in previous 3 years; no university service in previous 3 years |
